The Expectations You Put On Yourself
Fifty seconds that decide whether a career is something that happens to you or something you manage.
Coach Nic, live in session. Every word on screen is his, transcribed from the recording you are hearing.
Read this if it sounds like you
What it feels like right now
- You work hard and it still does not show up in the review.
- You find out where you stand once a year, months after you could have fixed it.
- Someone with less output got the promotion and nobody will tell you why.
- “Be more proactive” is the whole feedback, and nobody defines it.
What you actually want
- To know the number before your manager does.
- Language for what you contribute that survives a room you are not in.
- A path that ends in a title and a salary, not just more work.
- To stop guessing at what “valuable” means here.
What is holding you back
- “Scoring myself honestly will just depress me.” A low composite is a diagnosis. You cannot treat what you refuse to measure.
- “My employer will see this.” Nothing you type on this page is saved, sent or stored. It never leaves your browser.
- “This is my manager’s job.” It is. They will still do it once a year. This is how you arrive already knowing.
Chapter One · Learn the system
Seven steps. Then you run it on yourself.
This is the exact screen you are about to use. Nothing here is theory — every step below maps to a control on the instrument in the next chapter.
Coach Nic walks the scorecard end to end. The written steps below follow the same order.
STEP ONEScore every competency against a goal of five
Five competencies, lettered A through E. Under each one sit the sub-criteria you personally control — not what your manager did, not what the company did, not what the market did.
Score every line you actually performed. Leave a line blank if it did not apply this period. A blank leaves the average alone; a zero says it applied and you delivered nothing on it, and a zero counts.
STEP TWOApply the Overall Impact Penalty to yourself
The sub-criteria measure the parts. The penalty measures what those parts did to the work around you. It is a negative number, it sits on every competency, and it is subtracted after the average is taken.
You can score respectably line by line and still have made your team’s week harder. This is where that shows up. It is the piece everybody wants to skip, which is exactly why it stays.
STEP THREERead the composite — F
F is never scored by hand. It is the mean of A through E, and your performance band reads off F alone.
That is deliberate. The composite will not let you hide behind the one thing you are great at. One neglected competency pulls the whole verdict down — because in a real review it does.
STEP FOURMove to Month to Date — and notice you cannot type in it
Month to Date is derived, never entered. Every field locks. It averages each line across the weeks you have scored, then runs the competency formula on those averages.
One function, two moments. Mid-month it answers where am I so far. At month end the same average answers what were my final results — the sentence your review will be written from.
STEP FIVEWork the root causes before you write a single solution
The score tells you where the gap is. It never tells you why. Four domains: what you are doing, the attitude driving it, the operating systems around you that failed, and what your customers and coworkers are literally saying.
Attitudes drive behaviors and behaviors drive results. Pair each unprofitable behavior to the belief underneath it, one to one. A solution written before the root cause is a guess with a deadline attached.
STEP SIXEnd in a Behavioral Action Plan — every time
Solution, Behavioral Action Plan, Success Tracking. The behavior you will change, when you will change it, and how you will verify it moved. Numbers, dates, owner.
A band is a diagnosis, not a treatment. Nothing on this scorecard changes until a behavior does — and “I’ll try harder” is not a behavior.
STEP SEVENThen work the path, not just the score
A scorecard tells you where you are. A learning path tells you where you are going. Chapter Four is the full professional development curriculum — twenty modules, eighty-one hours, from becoming a valuable employee to managing your job like a business.
This is the order that matters. Score first, then choose the modules that close your gap. Anyone can take a class. Taking the right class, aimed at a measured gap, is career management.
Chapter One · Do it for real
The Career Gap Finder. Score yourself.
Five competencies from the Employee Performance Gap Management Scorecard, turned around to face you. Pick a week and change the numbers — everything recalculates live. Month to Date is locked because it is derived, not entered. Nothing you type here is saved, sent or stored.

“Your gift will make room in the marketplace, but performance management will keep you there.”

—Step One · Results
Score every competency against the goal of 5
Each competency scores the sub-criteria you actually control, then applies its Overall Impact Penalty. Leave a line blank if it did not apply this period — blanks are excluded from the average, zeros are not.

Composite is the mean of competencies A through EStep Two · Root Causes
Problem Solver
The score tells you where the gap is. It never tells you why. Work the root causes before you write a single solution — attitudes drive behaviors, behaviors drive results.
Problem · Gaps
Problem Clues · Performance Metrics
Unprofitable Behaviors Observation
What are you actually DOING that is producing this gap? Behavioral and specific — not interpretive.
Unprofitable Attitude Observation
What belief is DRIVING each behavior above? Pair them one to one with the behaviors.
Operating Systems Breakdowns
Which operating systems around you are broken? Onboarding, documentation, feedback rhythm, escalation, verification.
Customers’ and Coworkers’ Voice
What are they literally SAYING about working with you? Praise, complaints, hesitations — in their words.
Step Three · Performance Planning
Solution, Behavioral Action Plan, Success Tracking
Solution
What closes the gap at the root, not the symptom.
Behavioral Action Plan
The behavior you will change, and when.
Success Tracking
How you will verify it moved. Numbers, dates, owner.
You just found the gap. Closing it is the work.
This is the same scorecard used inside live engagements — and the conversation that follows it is where the gap actually closes.
Sample build. Competencies reproduced from Coach Nic’s Employee Performance Gap Management Scorecard and turned to first person. Figures shown are a synthetic illustrative persona — no client data, and no figure traceable to any real employee or engagement.
Chapter One · Your learning path
Twenty modules. Eighty-one hours. Aimed at a measured gap.
A scorecard tells you where you are; a path tells you where you are going. This is the Professional Development curriculum Coach Nic delivers to workforces — twelve weeks, five phases, ending in managing your job like a business. Score yourself in Chapter Three first, then read this list looking for your lowest competency. Anyone can take a class. Taking the right class, aimed at a measured gap, is career management.
Set the tone
Week 1Centering Activity · Setting the Tone1 hour
Clarify what the training is for, declare what you want your career to be, and put a commitment statement on paper. Tone of excitement, trust and commitment set before a single competency is scored.
Become valuable
Week 2Becoming a Valuable Employee4 hours
What it takes to be valuable in the eyes of the person who signs the check. Convert your performance review into a performance gap management scorecard, and name the profitable behaviors that drive value.
How Are You Showing Up?4 hours
Build the solution, action plan and verification process for your own job performance gaps. Create and interpret your job performance metrics, then track them week to week instead of once a year.
Conduct and judgment
Weeks 3–5Workplace Ethics4 hours
Your world versus the workplace. What is acceptable at home and disqualifying at work — worked through “is it worth it?” role plays with scoring.
Professionalism · Your Brand, Part 14 hours
The brand you are building whether you manage it or not. Appearance, reliability, follow-through, and the reputation that walks into rooms ahead of you.
Critical Thinking · Making Good Decisions4 hours
How to think before you decide, and how to defend the decision afterward with something better than a hunch: evidence, options, consequences.
Problem-Solving4 hours
Analysis, Solutions, Action, Success Tracking — the same four beats as the scorecard. Root cause before solution, every time.
Emotional Intelligence4 hours
Sympathy, empathy and perspective. Reading the room, managing your own reaction, and staying useful when the pressure is on.
Communication Skills · Your Brand, Part 24 hours
Active listening, open-ended questions, writing that gets read, and being the person whose updates nobody has to chase.
Manage yourself
Weeks 6–8Time Management and Prioritization4 hours
Deciding what actually gets done, in what order, and what you are consciously choosing not to do.
Adaptability and Flexibility4 hours
Competency A, taught out. Anticipating shifts in the business before they land on you, and responding to setbacks without losing morale.
Worker Engagement, Satisfaction and Well-being4 hours
What engagement actually is, what drains it, and what you personally control about it.
Work-Life Balance4 hours
Where the line goes, how to hold it, and how to hold it without becoming the person nobody can rely on.
Health and Self Care4 hours
The physical and mental maintenance that makes every other module survivable over a career instead of a quarter.
Build the career
Weeks 9–12Defining Career Goals4 hours
The goal stated in a form that can be scored. Not “grow” — a title, a scope, a number, a date.
Career Pathways4 hours
The routes that actually exist from where you are, including the ones nobody posts on the intranet.
Finding a Mentor and a Sponsor4 hours
The difference between the two, why you need both, and how to ask so the answer is yes.
Understanding Your Options4 hours
Staying, moving laterally, moving up, moving out — evaluated on evidence rather than on how last Tuesday felt.
Intrapreneurship · Part 14 hours
Manage your job like a business. Your role has revenue, costs, customers and a margin. Learn to see them.
Intrapreneurship · Part 24 hours
